護理人員人格特質與工作壓力、工作滿意度之關係:正念中介效果=The Relationship among Personality Traits, Job Stress, and Job Satisfaction of Nurses: The Mediator Effect of Mindfulness
Background: Since the workload of nursing staff is diverse in nature, they experience high levels of stress; this affects not only their physical and mental health but also their job satisfaction and the quality of care they provide to patients. Nursing staff’s job stress and job satisfaction may be influenced by their personality traits as well. Mindfulness can be considered one of the most significant internal resources of an individual. Previous studies have shown that practicing mindfulness can improve an individual’s ability to regulate emotions, resulting in their alleviating job stress and enhancing job satisfaction; however, only a few studies have focused on the relationship between mindfulness and personality traits, work stress, and job satisfaction. Purpose: On the basis of mindfulness theories, this study aimed to investigate the current status and correlation between personality traits, mindfulness, job stress, and job satisfaction of nursing staff. The study further aimed to analyze the mediating effect of mindfulness on the relationship between personality traits and job stress and on that between personality traits and job satisfaction. Additionally, this study aimed to construct a structural equation model (SEM) of personality traits, mindfulness, job stress, and job satisfaction of nursing staff. Methods: This study adopted a cross-sectional design and convenience sampling. A total of three hospitals in a medical center in central Taiwan and their respective regional hospital branches were selected as the research settings, with the nursing staff of the hospitals as the research participants. The nursing staff were categorized according to their work units. Stratified random sampling was used to select the participants. Data were collected through a structured, self-administered online questionnaire. The study aims to understand the factors influencing the degree of mindfulness among nursing staff, the influence of mindfulness on their job stress and job satisfaction, and the mediating effect of mindfulness on the relationship between personality traits and job stress and on that between personality traits and job satisfaction. Data analysis and structural model validation were performed with SPSS 24.0 and Amos 22.0 statistical software. Results: A total of 403 nurses presented a moderate degree of mindfulness and moderately high levels of job stress and job satisfaction. In the sample, agreeableness was the most observed personality trait, and emotional stability was the least observed personality trait.
