摘要
혜암(慧菴) 선사는 대한불교조계종의 제10대 종정이다. 본고는 혜암 선사의 리더십 형성 과정을 Max Weber의 카리스마적 리더십 이론과 신조류(新潮流) 리더십 이론을 중심으로 고찰 후 그 리더십이 종단적‧사회적으로 발현되는 과정을 하화중생의 관점에서 논의하고 있다. 혜암 선사의 리더십 형성에는 장좌불와(長座不臥), 일일일식(一日一食), 이 뭣고 참구(是甚麽; 看話禪) 등 일생에 걸친 수행과 그의 상징적 산물인 종정(宗正) 직위 자체가 요인으로 작용한 것으로 설명할 수 있다. 혜암 선사의 장좌불와와 일일일식은 Conger와 Kanungo의 카리스마적 리더십 귀인 이론(attributional theory of charismatic leadership)의 관점에서, 이 뭣고 참구는 Burns와 Bass의 변환적 리더십(transformational leadership) 이론의 관점에서, 종정 직위 자체는 Max Weber의 권위의 정당성과 일상화된 카리스마에 대한 연구의 관점에서 리더십 형성 과정의 논거를 찾을 수 있다. 출가 수행자는 위로는 깨달음을 구하고(上求菩提) 아래로는 중생을 교화하고 제도하는(下化衆生) 삶을 살아야 한다. 혜암 선사의 두타행(頭陀行)이 상구보리의 실천이었다면, 종단분규 시 원로회의 의장에 추대되어 종단을 이끌었던 것과 원당암에 재가불자선원과 달마선원을 개원하여 재가자를 지도하였던 것은 하화중생의 실현이었다. 선사가 산문을 나와 종단분규를 해결하였던 것은 동(動)과 정(靜)이 일여(一如)한 경계에서 행한 하화중생이며, 재가불자선원과 달마선원을 열어 재가자들을 이끈 것은 부처님의 가르침에 승(僧)과 속(俗)을 두지 않은 하화중생이다.
Zen master Hyeam is the tenth supreme master of Korea's Buddhist Jogye Order. This paper examines Zen master Hyeam's leadership formation process, based on Max Weber's charismatic leadership theory, and new-trend leadership theory, and discusses such leadership's religious and social manifestation process in light of the enlightenment of people. Zen master Hyeam's leadership was formed through his life-long ascetic practices such as “sitting, not lying throughout his life(長座不臥),” “eating one meal a day(一日一食),” and “seeking truth through Zen by asking what this is(是甚麽; 看話禪),” as well as through his prestigious position as supreme patriarch(宗正). Zen master Hyeam's leadership formation process can be connected with the attributional theory of charismatic leadership of Conger and Kanugo with regard to his practices of “sitting, not lying throughout his life” and “eating one meal a day,” with transformational leadership of Burns and Bass with regard to his practice of “seeking truth through Zen by asking what this is,” and with Max Weber's study on authority legitimacy and ordinary charisma with regard to his supreme patriarch position. A Buddhist monk should seek enlightenment(上求菩提), while enlightening the people(下化衆生). Zen master Hyeam's dhūta practice(頭陀行) was the practice of seeking enlightenment, while his leadership as Chairman of Board of Elders, shown in settling the Order's disputes, and his opening of Zen Meditation Center for Civil Buddhists and Dharma Zen Meditation Center at Wondang Temple to teach civil Buddhists were the practice of enlightenment of people. The Zen master settling of the Order's disputes was the practice of enlightenment of people performed at the borderline of movement(動) and tranquility(靜), and the opening of Zen Meditation Center for Civilians and Dharma Zen Meditation Center to teach civil Buddhists was the practice of enlightenment of people according to Buddha's teaching of not distinguishing between priests and the general public.
